Why this role exists

Hey, I’m Heather. I spent 13 years as an entrepreneur in the tech industry, and then left and bought a gym. That was in November 2023, and since then we’ve grown our membership 6x to over 300 auto-pay members and we are now the #1 F45 in Ontario, #2 or 3 in Canada (depends on the day) and roughly #83 globally.

It has been a wildly fun journey - with almost zero background in fitness, I learned how to grow and run a successful gym. Now, as we look ahead to Fall 2026, the studio has grown to the point where my co-owner and I need full-time cross-functional help in order to achieve our goal of becoming the #1 F45 in the world…and that brings us to you.

This role is in a third category - you’re not a founder, but you’re also not climbing the corporate ladder (good riddance!) With us, you’re an Operator. You get to build & run a business, and further develop a skill set that can translate to any industry. A good Operator will always be in demand, and the larger the business you run, the more you make.

Right now, we’re 200-ish members away from our goal, and we’re ready to teach you everything we’ve learned about growing this business and support you in growing our studio to 500+ members!

Who this is for

First of all, given that we’re F45 Parkdale (in Toronto), we are looking for someone in the area (Parkdale, Roncy, High Park, Queen or King West, or perhaps a bit farther if you have your own transportation) or willing to relocate. There is flexibility in this role, but you need to be able to quickly pop by the studio as needed and sometimes on short notice. This role is hybrid, you'll work from home or from the studio or our nearby office space depending on what needs to be done on a given day.

For this role, it is critical that you enjoy both people and numbers. A boutique fitness studio is a people business - you’ve got a community of 300+ people, hundreds of new leads per month, and a team you’re working with to achieve our goals. Starting a fitness routine is hard - you need to genuinely love people and care about them in order to do this job well.

And then at the same time, you need to love a spreadsheet. You need to be detail-oriented enough to manage KPIs, update the CRM with notes, and keep spreadsheets organized.

We’re also looking for an ownership mentality - ultimately this means you optimize for results, not for finishing your assigned tasks. You act on problems you didn’t cause and weren’t assigned. “Not my job” isn’t in your vocabulary. You spend your budget like it’s your own money.

You bring us problems and proposed solutions, not just problems. It’s not about being a workaholic or a martyr, it’s about working smart on the right things, with the right mindset. It's about owning the results, not just worrying about the inputs.

You need to be the type of person who sees feedback as a gift. Feedback is the currency of growth, and you will need to grow quickly in this role.

You want to develop your skills running a business so that you can either run a bigger business one day (with us, or if we don’t have the opportunity for you when you’re ready, somewhere else) or you’re going to use this experience as a launching pad to own your own business one day. But we’d love to have you grow with us,



we’d love to find someone compatible with our style and goals who we can work with until we retire.

And to be clear, there’s no specific degree or credential required for this role. We care more about what you’ve done and can do than how many years you’ve spent in the classroom.

What you’ll own, and how it grows

This role has been designed to grow over time, in phases.

Phase 1: Own the Member & Grow the Studio

- I’ll continue being responsible for generating leads, but you’ll take over the member journey from there. That means sales conversations (phone, text & in person), selling our 28-Day Kickstart intro offer, supporting the member over their first 28 days, making a membership recommendation & rolling them over to a membership, as well as member retention, which includes member check-ins, customer service and coordinating our Summer and Winter Challenges and monthly events.

Phase 2: Own the Funnel & Accelerate Growth

- In Phase 2, lead generation will become one of your responsibilities and KPIs. I’ll teach you how to go from concept to live Meta ads, how to assess how your campaigns are performing and when to turn up or turn down the spend. During growth times, we spend about $1000 a week on Meta ads, which is a lot for a local studio - lots to learn and then master here.

(A note about Phase 1 & 2: For clarity, you won’t be responsible for Athletics, scheduling, managing the coaching team, or managing the physical studio in this Phase, though you may have ideas and recommendations which we’re always open to!)

Phase 3: Own the P&L; & Grow Through Others

- In Phase 3, you’ll take over responsibility for the business P&L; (profit and loss), which means that both revenue and expenses will be your responsibility. You’ll take over leading & managing the team, and hire and onboard as needed. As owners, we’ll set the strategy and vision, but you’ll execute.

We’re not necessarily in a rush to get to this phase, but when the time is right, it’s what our Studio Manager will grow into, if desired.

What success looks like

We have playbooks and processes for all of this, and we're genuinely excited to teach them to you and for you to make them better.

- Our membership grows, and holds. More members at the end of each month than the start, September through June (we have targets based on 3 years of data) - and in summer we aim to hold steady rather than lose.
- Nobody falls through the cracks. Leads get a fast, human response and a call at a time that works for them, which is often evenings or weekends. Kickstarters feel supported & excited by how their first month went and want to sign up for a membership. A member who starts drifting gets noticed before they cancel.
- You run on numbers. You know your scorecard and all your KPIs cold, you're motivated to improve your KPIs, you see a problem coming and take action before it arrives, and without waiting to be told.

This is not for everyone





Let me be honest about the hard parts. We’re a small team, and between the fact that you’ll be reporting directly to me as co-owner, and because we know our model’s numbers, there's nowhere to hide. This role requires some flexibility in the evenings and on weekends, particularly for contacting leads, but also for seeing and staying in touch with members.

And this role was built with growth in mind - although you’re not going to own lead gen right away, if you’re not going to be ready to take it on within a year, this probably isn't your fit. That means you need to be a fast learner. And while there are lots of awesome things about working in fitness, it just plain sucks when people cancel, especially when you’ve done everything you can to try to help them.

There’s a lot more churn in fitness than in other industries, even at an elite studio like ours, and you can't let it get you down - you need to just focus on inspiring new people to start their fitness journey by grabbing one of our intro offers.

Compensation For this role, on-target earnings are expected to be around $85K annually. The base will increase with each Phase, with the base for Phase 1 set at $68K, and the base for Phase 2 at $72K. The variable component is $16-$18K if on target, and it’s uncapped - which means there is no max to what you can make, you're limited by your own smarts, creativity and drive.

For the variable component, it’s tied to what you can control: a quarterly bonus amount for each net recent member you grow, plus a monthly commission on sales. You get owner-like upside without owner-like risk.
